In 2022, a randomized trial gave the AI coaching industry its proof point. A chatbot helped people reach their goals about as well as human coaches did. This year, the same lead researcher co-authored a follow-up — and the results tell a different, more complete story. Human coaches helped people move on every outcome they measured. This time, the AI didn't beat the group that received no coaching at all. As David Rice put it in People Managing People: "Same lead researcher. Opposite headline." Here's what we find interesting: The people who got the most from coaching already believed they could grow. Starting confidence and hope were the strongest predictors of success. That study looked at senior leaders. Now picture the manager who got promoted because of their success as an individual contributor last month —no training, no playbook, and lacking the confidence to know how to lead a team, wondering if they were the wrong pick. That's the person most likely to be handed a chatbot. And the person least likely to get much from one. AI is good at structured work. Prepping for a hard conversation. Rehearsing. Keeping a commitment between sessions. It has a clear role and need. But belief in yourself as a leader usually comes from someone who's in your corner; there when you need them most, telling you that you can do this. And meaning it. That's what a chatbot could never replace, and something the majority of our frontline manager population throughout the workforce actually needs.
